I spent over a decade teaching across some very different school settings — and one thing stayed constant: schools care deeply about student behaviour and culture, but the systems built to support it rarely hold up.

Behaviour support setting

Early in my career, working within a specialised behaviour support setting, I watched a school genuinely try to shift its culture — lunchtime house games, pastoral care classes, house assemblies. It worked, but only because staff carried an enormous manual load to keep it running. There was no platform behind the vision, just goodwill and spreadsheets.

Founding a new secondary college

Later, as one of the founding staff at a brand-new secondary college, I saw the opposite problem. The school had strong values and real spirit — but almost no mechanism to reinforce them day to day. As the school grew, the gap became impossible to ignore: the policies that worked for a few hundred students didn't scale to a few thousand, and staff absorbed the difference.

Head of Department

As a Head of Department, I used Positive Behaviour for Learning (PBL) data seriously — tracking where and when negative behaviours occurred, by year level and location. It was useful, but it was almost entirely deficit-focused. We were excellent at measuring what was going wrong, and far less equipped to reinforce what was going right.

Youth detention education centre

The clearest lesson came in the most unexpected setting: leading a department in a youth detention education centre. These were students for whom "more consequences" simply wasn't an option — and yet I saw one of the most effective PBL systems of my career. Every class, every day, students earned points tied directly to the centre's values, which they could then spend on real rewards. The consistency was everything. Over time, we watched attitudes shift — and with them, genuine hope for life after release.

That's the thread running through AchievoEDU: recognition and reinforcement work, but only when they're consistent, low-effort for staff, and built into the fabric of every day — not bolted on as one more thing for teachers to manage.
